高管薪酬公平性问题研究--基于综合理论分析的量化方法思考
企业高管薪酬公平性问题一直是社会关注的焦点,而在新闻舆论中,也经常会有高管的天价年薪从而引起激烈的争议,许多国家包括国内也对高管的薪酬施加管制以期得到有效控制.经过对学者老师的访问调查,结合国内外文献,发现目前在高管薪酬公平性的问题上其实没有统一的衡量方法,而在对高管薪酬公平性的评价方法上,有的通过问卷调查进行统计的方式,有的通过高管和内部普通员工的薪酬差距来衡量,有的通过计算高管的额外薪酬来衡量高管薪酬的公平性,而国内也有部分文献也有通过高管特征和公司特征来衡量高管薪酬的公平性.在这些衡量方法中,一些对高管薪酬的衡量方法过于主观且不全面,一些则对高管薪酬公平性的衡量方法过于复杂繁琐且衡量过程中对数据收集要求也较大.本文在分析相关的理论的基础上,结合国内外文献的对高管薪酬公平性的研究和国内背景的调查,设计了衡量高管薪酬公平性的理论架构,从公司整体的角度出发,综合相对剥削理论、公平理论、高层梯队理论和变异系数来衡量高管薪酬的内部公平性,综合相对剥削理论、公平理论、高层梯队理论来衡量高管薪酬的外部公平性.本文在薪酬公平性的有关文献上进行梳理,结合行为学、管理学、统计学等领域的理论基础,从公司企业的整体角度来设计量化上市公司高管薪酬公平性的思路,以期为高管薪酬公平性问题的深化研究上提供参考.

Based on the analysis of the relevant theory, on the basis of the literature both at home and abroad to executive pay equity research and domestic background investigation, design the measure executive pay equity theory framework, from the point of view of the company as a whole, the comprehensive relative exploitation theory, fair theory, top echelon theory and variation coefficient to measure the internal equity executive pay, synthetical relative exploitation theory, fair theory, top echelon theory to measure the external equity executive pay. Based on the salary fairness of relevant literature review, combined with behavior, management science, statistics and other areas of theoretical basis, from the enterprise overall Angle to design quantitative listed company executive pay fairness of ideas, so as to executive pay fairness problem to provide the reference for further research on.
